Publication Navigating work 4.0 : the intricacies of digital work, job outcomes and individual differences by examples of Baden-Wuerttemberg’s public administration(2023) Käsmayr, Julia; Steidle, AnnaThis dissertation, rooted in the VerDi project (digitalization of administration, German: VerwaltungsDigitalisierung), explores the broader impact of digitalization on administrative action in Baden-Wuerttembergs public administration. Adopting an interdisciplinary, individual-centric approach, it divides into two areas across seven manuscripts: 1) digital work (manuscripts 1-4) and 2) individual differences linked to digital work (manuscripts 5-7). The study introduces an original conceptual framework and the Digital Administrative Work (DiVa) questionnaire, designed to measure digital technology use. DiVa undergoes rigorous statistical refinement. From a multi-stakeholder perspective, the research offers an understanding of Good Administration essential for evaluating performance. The Job Demands-Resources (JD-R) model is adapted to align with modern digital administrative action. Beyond VerDi, the dissertation delves into individual differences (Integrative Digital Agency (IDA)), enhancing job engagement and commitment. The IDA model underscores individual digital competence and affinity. The role of IDA in personnel development and selection is examined, spotlighting strategies to enhance digital skills. It still remains a key topic in contemporary literature. Personality has been identified as an essential predictor of work and career success. In examining associations between personality traits and professional outcomes, the Big Five represents the prevalent theoretical basis. This widely recognized framework stands primarily for bright and affirmative personality attributes. In more recent times, the rather negative side of the personality range received increasing scientific attention, not least triggered by severe scandals in the business world. Especially the Dark Triad personality construct consisting of Machiavellianism, psychopathy and narcissism has attracted growing academic consideration. Surprisingly these rather undesirable personality characteristics do not only promote counterproductive outcomes. Consequently, the two topics of bright as well as dark personality traits and career success constitute the scope of the thesis. To split the topic up and to explore it as sophisticated as possible, a comprehensive scientific approach is required. Supported by a multilayered methodological procedure, the interplay of personality and career success was investigated on heterogeneous criteria: (1) multifaceted bandwidth of personality, (2) diversity of career success indicators, (3) varied decision-making levels, and (4) new work environment. In summary, this dissertation answers the following research questions in three interrelated essays: 1. How successful are both light and dark personalities in terms of objective success criteria? 2. Does a GFP-E specific for executives exist and how is it related to the Dark Triad, success and satisfaction measures? 3. Do paradox personalities, in particular narcissism and humility, succeed in new work environments? The first paper represents the basis for gain in knowledge. It takes a broad attempt by addressing both the bright and dark personality traits of the Big Five and the Dark Triad. Accordingly, the influence of these expansive personality attributes and the selected objective career success indicators budget responsibility and personnel decision-making authority were examined. Empirically, a dual approach with a German sample combining an AI-based automated speech analysis tool with self-reported survey data was chosen. The results indicate a positive relationship between psychopathy and personnel decision-making authority, as well as between narcissism and emotional stability to budget responsibility. In the second article, the interest shifts entirely to the top-management. Here, a narrower personality approach was considered. For this purpose, self-reported survey data from German top-managers were collected. The study demonstrates that a superordinate singular factor (General Factor of Personality, GFP) specifically for executives (GFP-E) exists that is characterized by high agreeableness, extraversion, conscientiousness and openness to experience as well as low neuroticism. Furthermore, the relationship of the GFP-E to the Dark Triad and to success and satisfaction indicators were examined. Positive correlations to these criteria as well as to narcissism were evident. In contrast, negative connections to Machiavellianism and psychopathy were apparent, indicating the existence of a Dark Dyad. Finally, the third essay highlights the impact of paradox personalities on career success, namely the combination of narcissism and humility. In order to reflect the current transformation in the business world, new work settings are integrated in this study as well. Methodologically, a dyadic approach relating self-reported and other-reported survey data of US-professionals was selected. Further, to represent career success in its entirety, especially in new work environments, four measures of objective career success as well as a multidimensional subjective career success scale were included. The interaction between narcissism and humility indicated negative effects on leadership position, project responsibility and salary. However, when the working environment is included, the humble narcissist is materially successful in the new world of work. In total these findings contribute to existing knowledge of both bright and dark personality by showing that psychopaths and especially narcissists can be quite successful in their professional life. Emotional stability and conscientiousness proved to be the relevant predictors in a professional setting. Supplementary to the important content-related insights, this thesis further contributes to an increasing body of research incorporating language and personality. It encompasses as one of the first studies that introduces elements of artificial intelligence to the research streams of personality and success by using an automated psycholinguistic analysis technology. This dissertation further contributes to the literature on paradoxes in the workplace by enhancing previous leadership approaches. While positive effects of paradoxical personalities have already been found at the top management level it was demonstrated that this phenomenon couldn’t be converted to the general career success perspective. Further, by expending the research focus to new modes of working it could be shown that the working environment in today’s organizations proves to be an essential contextual factor impacting an employee’s career.Publication Personality-based approach to environmental valuation(2015) Sinphurmsukskul, Nopasom; Ahlheim, MichaelOne methodological shortcoming of the contingent valuation method (CVM) is that it allows for both accidental and deliberate misreporting of individual preferences. In CVM surveys the preferences of people for an environmental improvement are measured in terms of their willingness to pay (WTP) to get that improvement or the project that yields it. The WTP respondents state in CVM interviews is interpreted as the monetary equivalent of the utility they expect from the environmental improvement in question. Myriads of attempts have been made to identify and eliminate those elements of a CVM survey which might induce respondents to deviate from stating their true willingness to pay in a CVM interview. Little attention has been paid, however, to the psychological characteristics of survey respondents, which may as well play an important role in this context. In particular, insights from modern personality psychological research which has already been applied in the recent decades in the field of behavioral economics have not been given much consideration in the context of environmental valuation. Therefore, this study scrutinizes the influence of personality traits on WTP statements from both a theoretical and an empirical point of view. Of special interest is the usefulness of personality traits for detecting biases in WTP answers. Personality traits are fundamental human dispositions, which influence people’s typical behavior, thoughts and feelings. In personality psychology today, it is commonly accepted that personality traits of human beings can be represented by five global personality domains, namely neuroticism, extraversion, openness to experience, agreeableness, and conscientiousness. Neuroticism represents the tendency of individuals to experience negative emotions, such as fear, sadness, embarrassment, and anger. Extraversion represents sociability, energeticness, and the tendency of individuals to experience positive emotions. Openness to experience represents the interest of individuals in the engagement with new experiences and impressions. Agreeableness incorporates the characteristics of empathy, cooperation, and care in interpersonal situations. Conscientiousness represents the tendency of being thorough, reliable, well-organized, and hard-working and hence describes the degree of self-control and purposefulness. These are the underlying concepts of the Big Five personality model (BFM) which forms the theoretical basis for this study. When it comes to the economic valuation of environmental goods, neuroticism and extraversion are suspected to distort respondents’ WTP statements. In this study the following hypotheses are analyzed: Neurotic respondents are expected to report WTP answers which are overshadowed by different sorts of negative emotions resulting in an understatement of their WTP answers. Respondents who score high on extraversion are expected to overstate their WTP responses in comparison to their true WTP because of their optimism and friendliness. Openness to experience and agreeableness, on the other hand, are not expected to cause biases contained in WTP answers. Yet, systematic relationships between the two personality domains and stated WTP are anticipated because these two domains are likely to be related to individual preferences for environmental projects. Positive association between openness to experience and stated WTP is expected because open individuals, who prefer novelty and are more ready to adopt new activities, may expect higher benefits from the project than respondents who score low on the openness scale. Agreeable respondents, who are fundamentally altruists, are expected to value environmental projects higher than respondents with a low level of agreeableness. As a consequence, a positive relationship between agreeableness and WTP answers is expected. Conscientiousness is not expected to influence stated WTP because the tendencies of being well-organized and hard-working appear to be not relevant to the economic valuation of environmental goods. The derived theoretical predictions of the influence of the five personality domains on stated WTP were verified in a practical CVM survey conducted in northern Thailand to assess the social benefits accruing to a lowland community in a watershed in Chiang Mai province from a project aiming at the improvement of their household water supply. The total of 570 personal interviews were conducted. Since the elicitation question format is generally suspected to influence CVM results, the sample was split to test the influence of personality in two elicitation question formats, namely the dichotomous choice elicitation format (DC) where respondents were asked if they would support the proposed project if they had to pay a surcharge of a specified amount on their water bill (N=345), and the payment card format (PC) where respondents were asked to specify the payment interval from a given list that contains their WTP for the project (N=225). In both splits, respondents were asked to complete the NEO-FFI, a 60-item personality inventory designed to assess the five personality domains. Using factor analysis, five factors corresponding to the five personality domains emerged from the dataset indicating that the BFM can describe the personalities of the respondents in this study. However, it was found that that 20 items of the NEO-FFI worked poorly, hence they were excluded from further analysis. Results from probit and tobit regression models revealed a number of systematic relationships between the personality characteristics of CVM respondents and their responses to the WTP question. Openness to experience and conscientiousness exhibited a significantly positive effect on WTP statements for both question formats, whereas extraversion was significantly negatively related to WTP only in the PC format. Surprisingly, neuroticism and agreeableness did not have any effect on WTP responses. When it comes to the influence of the five domains on responses to other contingent valuation questions (socio-demographic household characteristics, lifestyle, general attitudes etc.), neuroticism showed a negative impact on stating extreme responses and a positive effect on protest beliefs. This means that respondents who score high on the neuroticism scale tended to select the middle response options of the Likert scales used in this context regardless of the content of the question. They are also likely to have a strong protest attitude towards the tap water improvement program in question than respondents who score low on the neuroticism scale. Extraversion showed a negative impact on response time, indicating that respondents who score high on extraversion tend to use less time to answer survey questions than low scorers. Conscientiousness displayed a positive influence on stating extreme responses, response time, and protest beliefs. No impact of openness to experience and agreeableness on contingent valuation survey responses was found. Taken together, these results suggest that the personality characteristics of the respondents as measured by the adjusted 40-item NEO-FFI offer new insights into the psychological processes leading to systematic variations in WTP answers and other forms of contingent valuation survey responses. Such new insights give rise to a number of recommendations for further CVM surveys.Publication The effect of leader and follower personality on work processes : analysing the influence of humility and narcissism(2018) Helfrich, Hannah; Steidle, AnnaIn the past few years, the interest in the constructs of humility and narcissism has been increasing because of unhumble manager behaviour and the appearance of Donald Trump. Consequently, researchers have been investigating the influence of leader’s and followers’ humility and narcissism in the work context. Nevertheless, previous research used self-reports of humility and did not consider facets of narcissism, thus presenting drawbacks of earlier studies. Keeping this in mind, the dissertation focuses on these two personality traits and examines their effect on the leader-follower interaction and follower performance. The leader-follower interaction is assessed by the leadership behaviour perceived by the followers and relationship conflict between the leader and the follower. With regard to follower performance, the focus is on followers’ extra-role behaviour including follower voice behaviour and Organizational Citizenship Behaviour (OCB). In Chapter 2, the influence of leader’s implicit humility on leadership behaviour is investigated. The humility measurement paradox describes that humble people do not indicate their humbleness when asked directly and vice versa. Therefore, an Implicit Association Test (IAT) of humility is developed to assess a leader’s true humility. The results from a multi-source multi-wave field study with 250 leader-follower dyads show that implicit leader humility predicts humble leadership behaviour, abusive supervision and followers’ trust in leader, whereas explicit (i.e., self-reported) humility does not. These findings show that measurement aspects are of critical importance when assessing personality characteristics such as humility that might be prone to socially desirable responding. Therefore, the use of an IAT of humility might present a solution to the humility measurement paradox by avoiding problems associated with the use of explicit measures of humility. The results also suggest that genuine humility is a valuable personality trait of a leader. Personality traits such as extraversion and dominance have been associated with an effective leader in the past. These findings, however, point to the leader’s humility as a valuable trait of a leader. Chapter 3 focuses on follower narcissism and its influence on follower empowerment and follower voice behaviour, which describes the expression of constructive challenge in order to improve rather than to criticise. Based on the Narcissistic Admiration and Rivalry Concept, two facets of narcissism are assessed. Narcissistic rivalry represents the dark side of narcissism. Contrary to that, narcissistic admiration describes the bright side of narcissism. In a multi-source multi-wave field study with 268 leader-follower dyads, follower narcissistic rivalry negatively influences follower empowerment and in turn voice, whereas narcissistic admiration has a positive effect. Moreover, two moderators, leaders’ implicit followership theories and followers’ promotion focus are examined. When leaders have a positive view towards their followers and think that their followers are in general productive and loyal, the negative effect of follower narcissistic rivalry on empowerment is attenuated. Similarly, this effect is also damped when the follower has a high promotion focus. The analysis of follower narcissism reveals that a sophisticated point of view is necessary when investigating the influence of follower narcissism on work outcomes. The results show that narcissism should not be considered globally. Instead, the differentiation of facets seems reasonable to identify both negative and positive effects of narcissism that are present. Chapter 4 deals with the question what might happen if both leaders and followers are high on narcissism. Again, different facets of narcissism are considered. The interaction of leader and follower narcissism is considered in the prediction of relationship conflict and OCB, which is a behaviour beneficial for an organization and not explicitly described in the formal job description. In a multi-source field study with 104 leader-follower dyads, follower narcissistic rivalry positively predicts relationship conflict and in turn negatively affects OCB, whereas follower narcissistic admiration did not lead to conflict and OCB. The Narcissistic Leaders and Dominance Complementarity Model (Grijalva & Harms, 2014) argues that submissive followers are on good terms with narcissistic (dominant) leaders. Based on this complementarity, it was suggested that narcissistic followers should not get along with their narcissistic leaders when both of them are high on narcissistic rivalry. The results showed that if both leader and follower are high on narcissistic rivalry, relationship conflict is strengthened. Other combinations of leaders’ and followers’ narcissistic facets do not enhance relationship conflict.
